Outsourcing HR does not mean outsourcing your people function

One of the first questions business owners ask when they start exploring outsourced HR is surprisingly simple.

“What exactly would someone else do that I don’t already?”

It’s a fair question, and one that’s often based on a misunderstanding of what outsourced HR actually looks like.

Many people imagine handing over everything to an external provider—the hiring, the employee conversations, the policies, the performance management. The reality is quite different.

The best outsourced HR partnerships don’t replace your leadership team, but strengthen it.

Your people are still your people. Your culture is still your culture. The day-to-day relationships, coaching and leadership should always stay within the business. Those things can’t be outsourced because they’re part of what makes your organisation unique.

Where outsourced HR comes into its own is by providing the expertise, structure and guidance that helps leaders make better decisions with confidence.

Think about recruitment. Your managers know the type of person who will succeed in the role. They understand the team dynamic and the technical skills required. An HR partner can help shape the position description, guide the interview process, ensure candidates have a positive experience and keep the process compliant and consistent and even save you time.

The same principle applies to onboarding. Leaders introduce new employees to the business and build the relationships that matter. HR can design the process, provide the resources, coordinate documentation and make sure every new starter receives the same high-quality experience.

Performance management is another area where the lines are often blurred.

Many managers assume HR should handle difficult conversations. In reality, those conversations belong with the leader. They’re the person providing feedback, setting expectations and supporting improvement. Then there are the specialist areas that most businesses rarely encounter but carry significant risk when they do.

These aren’t situations most SME leaders deal with every day, nor should they be expected to become experts at overnight. Having experienced HR support available when these moments arise can protect both the business and the people involved.

There are also many behind-the-scenes activities that often consume far more time than business owners realise.

Keeping policies up to date. Maintaining employee records. Reviewing HR documentation. Advising on leave matters. Supporting remuneration reviews. Helping managers prepare for performance discussions. Ensuring recruitment processes remain competitive.

Individually, none of these tasks seem particularly significant. Together, they can quickly become a sizeable workload that competes with the work leaders were actually hired to do.

So when it comes to outsourcing, the question isn’t, “What should we outsource?”

It’s, “Where does external expertise create the greatest value?”

For some businesses, that’s occasional advice when something unexpected happens. For others, it’s ongoing support that grows alongside the business. Many find themselves somewhere in between, wanting experienced guidance without the commitment of building an internal HR function before they’re ready.

The goal however should never be to remove leaders from people management.

If anything, good outsourced HR does the opposite.

It gives leaders the confidence, tools and support to lead their people well, knowing they have experienced advice available when they need it.
